领导——部属交换、内部人身份认知与组织公民行为——基于本土家族企业视角的经验研究 被引量:116

The Role Exchange between the Leader and the Subordinate, the cognition of insiders’ status and the Behavior of Organizational Citizens

摘要 有关领导—部属交换与员工组织公民行为之间关系的研究已有很多,而对两者间的中介变量及调节变量的研究却很不足。通过问卷调查和分析本土家族企业领导者及员工的配对样本,本文探讨了中国家族企业的领导—部属交换对员工组织公民行为的影响机制,尤其是研究内部人身份认知在其中的中介作用以及中国人传统性的调节作用。结构方程建模分析的结果表明,领导—部属交换与员工的组织公民行为显著正相关,内部人身份认知在两者间起完全中介作用。层次回归方程分析的结果也显示,中国人传统性对领导—部属交换与内部人身份认知之间的关系具有显著的调节作用,即对于低传统性员工而言,它们之间呈显著的相关关系;而对于高传统性员工而言,相关关系并不显著。 There have been many studies on the relationship between the role exchange between leaders and subordinates (REBLAS) and the behavior of organizational citizens (BOOC), but insufficient are the researches on the mediating variables and moderating variables between them. By the answers to the questionnaires and the analysis of dyad samples of the leaders of local firms and their employees, we have explored the mechanism of the impact of REBLAS in China’s clannish firms on BOOC, and particularly studied the intermediary function of the cognition of insiders’ status and the moderating effect of Chinese traditionalism. The results of the analysis made by the structural equation model showed that REBLAS and BOOC are significantly correlated, and that the cognition of insiders’ status fully mediates the two factors mentioned above. The results of the analysis made by the hierarchical regression equation also revealed that the Chinese traditionalism has obvious function of adjusting the relationship between REBLAS and the cognition of insiders’ status, that is to say, for employees with less traditionalism, this relationship is noticeable, but for employees with more traditionalism, not.
