A Study on Constructing a Structured Relation Model of Middle School Teachers' Teaching Competencies

摘要 分层对比专家、熟手及新手教师,利用验证性因素分析验证了先前提出的中小学教师工作胜任特征的结构。其中,任务导向模型包含4个一阶因子,即认知能力、教学监控力、职业动机、职业管理。关系导向模型包含1个二阶因子和4个一阶因子,即沟通合作、学生观、个人修养和个性特征。 Competency theories and research methods in human resources management were used to contrast teachers' competencies and classify them into expert teachers, competent teachers, and novices. This study explored the competence dimensions and respective behavior indexes of Chinese middle school teachers, constructed their structured relation model, developed assessible tools for recruiting, selecting and training teachers such as teaching observation table and competencies questionnaires. On this basis, this study compiled a "middle school teachers' competencies questionnaire". A sample of 300 teachers participated in the investigation. According to the statistic analysis result, a task-oriented competency model and a relationship-oriented competency model were constructed. The former included the 5 one-step factors of knowledge, cognitive ability, teaching monitoring and control ability, career motive and career management; the latter included the one-step factors of communication and cooperation, idea for students, individual manners and personality traits. Then, a test questionnaire was compiled and administered to 250 subjects. The fitness index of Confirmatory Factor Analysis (CFA) was perfect, and the two models were found to be reasonably established.
