护士工作价值观、工作满意度与离职倾向的相关性研究 被引量:103

The relationship of work values,job satisfaction and turnover intention among nursing staff

摘要 目的了解哈尔滨市护士的工作价值观、工作满意度及离职倾向现状,探讨三者之间的关系,进一步分析工作满意度在工作价值观与离职倾向之间是否存在中介作用。方法使用方便抽样法抽取9所医院814名护士。采用护士一般情况调查表、工作价值观量表、护士工作满意度量表、自行设计的离职倾向量表进行调查。结果护士的工作满意度维度中被认可与表扬得分最高,工资与补贴得分最低;工作价值观各维度得分依平均值降序排列依次为情感型价值观、工具型价值观、认知型价值观;离职倾向的均分为(2.501±0.981)分。工作满意度中个人及专业发展、排班与工作条件、管理政策3个维度的满意度在工作价值观对离职倾向的影响中起到部分中介作用。结论鼓励护士对高层次需要的追求和满足是降低护士离职倾向的正性激励措施。 Objective To investigate the nurses' work values,job satisfaction and turnover intention,and analyzed the relationships between them. Methods A total of 814 nurses were recruited by convenience sampling method and were investigated with Work Values Scale,Nurses' Job Satisfaction Scale and Turnover Intention Scale. Results The nurses showed the highest level of satisfction in the factor of being complimented while lowest in the factor of salary and welfare. The factor scores of work value were ranked as affective work values,material work values,and cognitive work values. The mean score of turnover intention was (2.501±0.981). The satisfaction in the factors of professional opportunities,scheduling and work conditions,administration and hospital policy played partical intermediary role in the relationship between work values and turnover intention. Conclusion Encouraging nurses to pursue higher levels of work values will reduce their turnover intention.
