摘要
针对经理管理防御动机和行为设计的职业生涯管理对策,通过积极的薪酬计划实现对经理人员的内在和长期激励;通过建立针对性强的职业生涯计划、离职时的个人培训计划、离职金计划、退休金计划,关注经理人员的心理危机、职业危机和挫折管理,企业文化的同化、激发潜能等措施消除经理人员对未来预期的不确定性;通过建立配套的绩效考核约束制度、继任经理人职业道德培训计划等措施可以降低经理人员的管理防御心理,预防和减少管理防御行为的发生。
The career management measures designed specially for dealing with the managers managerial entrenchment can realize the intrinsic and long term motivation of managers by positive pay plan. To eliminate the managers anticipative uncertainty to future, this paper establishes special career plan, dimission training plan, severance pay plan, pension plan, and pays close attention to the managers' mental crisis, career crisis and setback management, the assimilation of corporate culture and arousing the potential ; then it establishes assorted performance appraised constraint system and professional ethics training plan for manager successor to reduce managers'psychological managerial entrenchment, prevent and decrease managerial entrenchment behaviors.
