我国企业人力资源管理伦理特征的实证研究——基于企业员工手册的内容分析 被引量:26

摘要 本文首先在国内外学者研究成果的基础上,确定了我国企业人力资源管理伦理的五个维度:伦理价值观、权利、公平公正、公开和伦理性关怀。然后根据160个企业的员工手册,采用内容分析法研究我国企业人力资源管理伦理的特征和存在的差异。研究结果表明:我国企业人力资源管理伦理建设总体状况较差,尤其缺乏伦理关怀,考核程序与结果不公正、不公开;国有企业、私营企业、合资企业和外资企业在5个人力资源管理伦理维度上有差异显著;企业的行业属性和体制交互作用对企业人力资源管理的伦理化程度无显著性效应。最后根据内容分析的结果对我国企业的人力资源管理伦理建设提出了对策建议。 It is of great significance to study the Human Resource Management (HRM) in ethical perspective under the market economy condition. First, on the basis of research of homeland and foreign scholars, this paper formed five dimensions to study the human resource management ethics: ethical value, right, fairness and justice, openness and ethical care. Then, according to the employee manuals of 160 enterprises, this paper applied content analysis method to analyze the characters and differences of human resource management ethics. The results indicated that there were significant differences on these five dimensions among state - owned enterprises, private firms, joint ventures and foreign en- terprises; the interactive effects between industry nature and enterprise nature had no significant effect on Human Resource Management Ethics. At last, based on the results of content analysis, this article drew several conclusions about the construction of Chinese enterprise' s human resource management ethics.
