摘要
目的:探索一套能体现护理岗位责任、风险、劳动强度、技术含量等价值要素的绩效分配办法。方法:使用自行设计的调查问卷,由86位护士长对不同护理岗位的工作紧张程度、工作压力、工作复杂性、体力要求、职业病、工作时间特征、风险系数、职业资格、熟练期等指标打分。结果:(1)科室得分最高的为ICU;(2)护士最愿意与最不愿意去的科室分别是手术室和儿科病区;(3)制定了新的护理绩效分配的方案。结论:以护理服务工作量、护理质量等方面的指标作为绩效考核的主要指标,结合科室工作效率水平、人均工作效率水平、病危病重率、成本控制等方面的因素,对护理单元进行绩效分配的方案比较能体现出不同护理岗位的特点。
The paper explores a set of performance distribution methods of value factors, such as nursing post responsibility, risk, technological content etc. Methods: Using the self-designing research questionnaire paper, the paper includes the indices of different nursingposts, such as the working nervousness degree, working pressure, working complexity, physical request, job disease, workingtime characteristics, risk index, job qualification and proficient period, etc. Results: (1) ICU gets the highest score: (2) Operating room is the most satisfying place for nurses, and the department of paediatrics is the most dissatisfying one. (3) The paper formulates new methods of nursing performance distribution. Conclusions: Using the indices, such as nursing service working quantity and nursing quality, etc, as the main indices of performance distribution examination, and combining the factors, such as working efficiency level of offices and per captia, the ratio of critical and serious illness, and the control of cost etc. The paper compares the performance distribution examination of nursing units. This reflects the characteristics of different nursing posts.
