摘要
本文的目的在于探讨企业员工组织政治知觉对其工作满意度和离职倾向影响的内在机制。为此,构建了一个包括组织政治知觉、组织信任、工作满意度和离职倾向在内的概念模型,并通过结构方程模型进行实证检验。研究结果表明,组织政治知觉对员工组织信任具有显著的负面影响;员工组织政治知觉对工作满意度的直接影响作用不显著,完全通过组织信任对工作满意度产生间接的影响作用;员工组织政治知觉对其离职倾向的直接影响作用显著,部分通过组织信任对离职倾向产生间接的影响作用;组织信任是企业员工组织政治知觉对工作满意度起完全影响作用的中介变量,是员工组织政治知觉对离职倾向起部分影响作用的中介变量。本文的研究结论对我国企业的人力资源管理具有重要的现实意义。
The purpose of this paper is to study the internal mechanism that the employees' perceptions of organizational politics affect their job satisfaction and turnover intention.Therefore,this paper built a conceptual model including perceptions of organizational politics,organizational trust,job satisfaction and turnover intention,and the positive test was carried out based on this model.The result was that,perceptions of organizational politics had significant negative influence on employees' organizational trust;Perceptions of organizational politics did not have significant direct influence on the employees' job satisfaction,while brought indirect impact on it totally through organizational trust;Employees' perceptions of organizational politics gave significant direct effect on turnover intention,and gave indirect effect on turnover intention partly through organizational trust;And organizational trust was the intermediate variable,by which employees' perceptions of organizational politics gave entire influence on the job satisfaction and gave partial influence on the turnover intention.The conclusion of this research is of great importance for domestic human resource management.
