摘要 目的探讨医院组织气氛对护士工作绩效的影响。方法采用医院组织气氛问卷和护士工作绩效评估量表对长沙、乌鲁木齐和温州市二、三级医院的351名护士进行调查。结果护士工作绩效中临床护理工作、熟练掌握工作技能和遵守规章制度因子均分为4.12~4.48分,损害医院行为的均分为1.63;医院组织气氛均分为2.19~2.65。医院组织气氛与护士工作绩效呈正相关(P<0.01),医院组织气氛对护士工作绩效具有显著的预测作用(54.1%)。结论护士在临床护理工作、熟练掌握工作技能和遵守规章制度方面水平较高,且很少做出损害医院的行为,但其对医院组织气氛的评价不高。医院组织气氛是影响护士工作绩效的重要因素,提高护士工作绩效必须创造良好的医院组织气氛、完善医院亚文化。 Objective To explore the impact of hospital organizational climate on nurses' job performance. Methods A self-designed Organizational Climate Questionnaire of Hospital according to the Revised Organizational Climate Descriptive Questionnaire for School and Job Performance Appraisal Scale for Nurse were conducted to 351 nurses from secondary or tertiary hospitals of Changsha, Urumchi and Wenzhou. Results The factors of clinical nursing work, skillfully mastering professional technique and compliance with rules and regulations of Job Performance Appraisal Scale for Nurse scored 4.12 to 4.48, and the score of behaviors harmful to orgnization was 1.63; hospital organizational climate scored 2.19 to 2.65, which was positively correlated with nurses' job performance(P〈0.01). Conclusion The level of clinical nursing work, mastery of nursing skills and compliance with rules of nurses is satisfactory, and they rarely destroy hospital's reputation and appraise hospital organizational climate appreciably low. Hospital organizational climate is an important predictor of nurses' job performance.
