The Impact of Authoritarian Leadership on Subordinates'Performance: the Moderating Role of Leader-member Exchange

摘要 本研究以深圳15家企业中253名员工和52名领导为研究对象,研究威权型领导力对下属工作表现(包括任务绩效和组织公民行为)的影响,并探讨了领导-成员交换质量在上述影响过程中所起的调节作用。多重回归分析表明:威权型领导力消极的影响下属的工作表现,而领导-成员交换质量对这一消极的影响有着改善的作用,相对于LMX较低的员工,LMX较高的员工在威权型领导行为的影响下,其工作表现会相对好一些。 Drawing on a cross-organizational sample of 227 supervisor-subordinate dyads and 52 teams from Shenzhen, we examined the effect on subordinates' performance (including task performance and organizational citizenship behavior) of authoritarian leadership, and explored the moderating effect of LMX on relationship between authoritarian leadership and performance. Multiple regression analysis showed that: although authoritarian leadership have the negative effects on both of performance and LMX, LMX altered the relationships of authoritarian leadership and performance, in that these relationships were stronger for individuals scoring low (versus high) on LMX.
