家庭友好实践、人格特质对工作家庭冲突的影响 被引量:13

The Effects of Family-friendly Practices and Personality on Work-family Conflict

摘要 本文以全国1868名企业经理人为对象,采用问卷法,考察了家庭友好实践、人格特质对工作家庭冲突双方向三种形式(基于时间、基于压力和基于行为)共六类冲突的影响。结果表明:组织的"政策友好"、"上司友好"和"文化友好"均对工作家庭冲突总体具有显著作用。具体而言,政策友好可显著降低TWIF、SWIF和总WIF;上司友好对基于时间和基于压力的四种冲突的效应均显著,对两种总体冲突的效应也显著;文化友好则对所有子类和总类的冲突影响均显著。此外发现,尽责性对FIW具有显著的负向作用;神经质对六类冲突及总WIF和总FIW均具有显著正向作用。同时,考察两类人格特质和三种家庭友好实践对上述各类WFC的影响发现,"文化友好"和"神经质"最具预测力。 Based on the questionnaire data collected nationwide from 1,868 managers,this study examined the effects of family-friendly practices and personality on work-family conflict which included two directions and three forms,totally six types of conflicts.Family-friendly policies,family-friendly supervisors and family-friendly culture were found to have significant effects on the general work-family conflict.Specifically speaking,friendly policies had significant negative effects on TWIF,SWIF and WIF;friendly supervisors had significant negative effects on all types of conflicts which are time-based and stress-based,on WIF and FIW;friendly culture had significant negative effects on all types of conflicts.Conscientiousness was found to have significant negative effects on FIW.Neuroticism was found to have significant positive effects on all six types of conflict,total WIF and FIW.Examining the effects of two kinds of personality traits and three types of family-friendly practices simultaneously,this study found that friendly culture and neuroticism were the most powerful predictors.
