护理人员离职意愿与组织承诺的相关性研究 被引量:16

摘要 目的探讨护理人员离职意愿与组织承诺的相关性。方法采用方便抽样问卷方法 ,调查了广州市7所综合医院944名注册护士的离职意愿、组织承诺现状,并分析其相关的关系。结果护士离职意愿总得分为(14.71±3.48)分,离职意愿各维度得分由高至低依次为获得外部工作的可能性、寻找其他工作的动机、辞去目前工作的可能性;组织承诺总得分为(77.67±13.86)分,各维度组织承诺水平由高至低依次为:规范承诺、理想承诺、感情承诺、经济承诺和机会承诺;离职意愿与组织承诺各因子均呈负相关。结论护理人员对医院的整体承诺水平处于较高水平;护士的组织承诺度越高,离职意愿越低。因此,有必要从精神、物质及专业发展等方面提高护士的组织承诺度,降低护士的离职倾向,这样有利于稳定护士队伍,达到提高护理工作质量的目的 。 Objective To investigate the relationship of nurse' s intention to leave from the nursing position with organizational commitment.Method The convenience sampling was used to investigate the nurses' intention to leave from the nursing position and organizational commitment among 944 clinical nurses from 7 comprehensive hospitals in Guangzhou.Results The total score for the nurses' intention to leave was(14.71 ± 3.48).All the dimentions in the turnover intention included the possibility to find a job in another hospital,the motivation to find another job,and the possibility to resign from the current job according to the score.The total score for organizational commitment was(77.67 ± 13.86).All the factors related to the organizational commitment included normative commitment,ideal commitment,affective commitment,economy commitment and opportunity commitment in terms of the score of each factor.There were negative correlations between every factor of organizational commitment and the turnover intention.Conclusion The organizational commitment of nurses for the hospitals is at a higher level.The higher the level of commitment from nurses,the lower their turnover intention.It is necessary to raise the organizational commitment of nurses mentally and in the development of their profession so as to lower their turnover intention.
