摘要
旨在探讨工作压力与工作倦怠的关系,重点考察心理资本的调节作用.对493名通讯企业员工进行问卷调查,结果发现:工作压力与工作倦怠的3个维度均有显著正相关,与情绪耗竭和愤世嫉俗的相关程度较高,与低工作效能的相关程度较低;在各种压力源中,工作负荷和职业发展与情绪耗竭显著正相关,职业发展和人际关系与愤世嫉俗显著正相关;心理资本与工作倦怠的3个维度均有显著正相关;心理资本在职业发展与愤世嫉俗、人际关系与愤世嫉俗的关系间起调节作用,即职业发展或人际关系的压力增大时,与低心理资本的员工相比,高心理资本员工的工作倦怠程度更低.
The aim of this study is to explore the relation between job stressors and job burnout,particularly testing the moderating effects of psychological capital.A self-administered questionnaire survey is conducted to collect data from 493 employees in a communication company.A series of hierarchical regression analyses are used for data analyses.The results are as below: job stressors are positively related to all the three dimensions of job burnout,although the correlation of job stressors and reduced professional efficacy is lower than the other tow dimensions;workload and career development are positively related to emotional exhaustion,while career development and interpersonal relationship are positively related to cynicism;psychological capital is positively related to all the three dimensions of job burnout;psychological capital buffers the relations between career development and cynicism,and the buffering effect is also significant in the relations between interpersonal relationship and cynicism,which indicates that when the stress on career development or interpersonal relationship is high,employees with a higher psychological capital would get less job burnout than the ones with a lower psychological capital.
