在职卸任护士长工作满意度与职业倦怠调查 被引量:2

摘要 目的调查在职卸任护士长的工作满意度和职业倦怠情况,为医院管理人员及有关部门进一步采取对策和合理配置人力资源提供依据。方法选择泰安市省级、市级和县级8所医院符合纳入标准的在职卸任护士长50名,采用一般情况调查表、工作满意度量表和职业倦怠量表(MBI),进行面对面问卷调查。结果不同等级医院个人成就感和不同职称卸任护士长工作满意度均存在显著差异(P<0.05,P<0.01);卸任护士长满意度得分最高的是同事关系、所负责患者的护理结果等,得分最低的是所提建议受重视的程度、参与临床教学的机会、工作收入等;卸任护士长个人成就感显著差于常模(P<0.05);情绪衰竭与人格解体呈显著正相关,个人成就感与人格解体呈显著负相关(均P<0.01)。结论卸任护士长工作满意度不乐观,且存在职业倦怠。护理管理者应注重调动卸任护士长的工作积极性,提高其工作满意度和缓解职业倦怠。 Objective To explore job satisfaction and burnout of head nurses who left their post,and to provide reference for taking measures and reasonably allocating human resources.Methods Eight provincial,municipal and county-level hospitals in Tai′an city were chosen,and 50 head nurses who left their post were investigated in terms of their job satisfaction and burnout.Results Significant differences were demonstrated in personal achievement in head nurses working in different level of hospitals and in job satisfaction in those with different professional title (P〈0.05,P〈0.01).The items of highest satisfaction were relationships with co-worker,outcomes of patients;and the items scored lowest were importance of advice,opportunities of participation in clinical teaching,income,etc.personal achievement of head nurses who left their post was significantly higher than that of the norm (P〈0.05);personality disintegration was positively correlated to emotional exhaustion,and negatively related with personal achievement (P〈0.01 for both).Conclusion Job satisfaction of head nurses who left their post is not optimistic,and they have job bur-nout.Nursing managers should boost enthusiasm of head nurses,and to improve their job satisfaction and relieve burnout.
