中国情境下人力资源管理与企业绩效的中介机制研究——激励员工的角色外行为还是规范员工的角色内行为? 被引量:50

Human Resource Management and Firm Performance in Transitional China:The Mediating Role of Employee In-role behavior

摘要 基于行为理论,西方研究普遍认为,高绩效工作系统提升企业绩效的关键在于有效激励员工做出角色外行为,如自主性工作努力、组织公民行为等。然而,本文的研究结果表明,对现阶段的中国企业而言,人力资源管理提升企业绩效的关键并非在于激励员工的角色外行为,而是在于规范员工的角色内行为。 Based on behavior perspective,it is widely believed that high-performance work systems effectively motivate employees to make extra-role behavior,such as discretionary work efforts,organizational citizenship behavior,thus helping enhance organizational performance.However,the findings of this paper show that for Chinese firms,the mediation variable between human resource management and firm performance is not employee's extra-role behavior,but rather employee's in-role behaviors.
