摘要
职业女性在工作和家庭生活中的双重角色使其面临越来越明显的工作家庭冲突。本研究在分析工作参与和工作负荷的基础上,从个人层面和组织层面两个维度,构建了工作参与和工作负荷对职业女性工作家庭冲突的影响模型。通过对黑龙江省五家制造业企业的职业女性及其直接主管进行问卷调查,本研究采用相关分析、层级回归等统计方法验证了各变量之间的关系。研究结果显示工作参与和工作负荷对职业女性的工作家庭冲突存在显著的正相关关系,职业女性工作自主性能缓解工作参与和工作家庭冲突之间的关系,上司支持在一定程度上能缓解职业女性的工作负荷对工作家庭冲突的影响,可以帮助职业女性更好地处理工作与生活状况。
In the dual role of the work and family life,professional women will face more and more obvious work-family conflict.On the basis of the job involvement and work overload,this study constructs the model how job involvement and work overload influence professional women work-family conflict from individual and organizational dimensions.Based on the survey data from professional women and their immediate supervisors in five manufacturing companies in Heilongjiang province,this study analyzes the relationship among all the variables by using correlation analysis and hierarchical regression.The results show that job involvement and work overload have significant positive correlation with work-family conflict and job autonomy can buffer the relationship between job involvement and work-family conflict,while supervisor support in some degree can alleviate the impact of work overload on the work-family conflict for professional women,which can help them better adjust the work and life current attitude.
