组织变革与员工抵制变革关系的实证研究 被引量:12

摘要 为形成更具竞争优势的组织能力而实施变革的组织需要处理员工抵制变革的问题,心理所有权理论解释了组织变革与员工抵制之间的关系机理。通过问卷调查某大型国企的146名员工,探讨了组织变革和员工抵制变革之间的关系,并系统验证了组织变革、心理所有权和抵制变革等概念的信度和效度。研究结果显示,组织变革与员工的心理所有权水平显著正相关,心理所有权与员工抵制变革的态度显著正相关,且心理所有权在组织变革与员工抵制变革态度的关系之间起部分中介作用。同时,有计划地实施变革、变革的信息沟通和鼓励员工参与的文化,有助于增强员工心理所有权状态,进而削弱甚至消除员工抵制变革的倾向。
