主管护士核心能力评估体系构成的初步研究

Construction of core competency evaluation index system for charge nurses:a primary study

目的建立一套符合临床护理特点的较为科学、量化可比、简单易行的主管护士核心能力评价指标体系,为主管护士核心能力评价的规范性、客观性和公正性提供理论依据。方法通过理论分析、文献回顾法拟定主管护士核心能力评价指标的基本框架,采用德尔菲专家咨询法,组织3轮专家咨询,确定指标体系的结构和各指标的权重。结果初步形成的主管护士核心能力评估体系由临床护理能力(10个指标)、护理管理能力(5个指标)、护理教育能力(4个指标)、护理科研能力(5个指标)、专业发展能力(5个指标)5个一级指标,共29个二级指标构成,其一级指标权重分别为0.50、0.10、0.15、0.05、0.20。结论该评估体系从不同角度较全面地反映了主管护士核心能力的基本结构,体现了国内临床主管护士的核心能力特点,与护理专业及护理人员的发展与要求一致。

Objective To develop a scientific, comparative and convenient evaluation system for appraising the core competency of charge nurses, and to provide theoretical foundations for enhancing the standardization, objectivity and fairness of the evaluation.Methods Based on the methods of theory analysis and document research, the basic framework of the evaluation index system was built. The structure of the index system and the weight of each index were determined by running three rounds of expert consultation with Delphi method.Results The evaluation system for appraising core competency of charge nurses was primarily formed, which included five first-level indexes and 29 second level indexes, such as clinical nursing competency（10 items）, nursing management competency （5 items）, nursing education competency （4 items）, nursing research competency （5 items）, and professional development competency （5 items）. The weights of the 5 first-level indexes were 0.50, 0.10, 0.15, 0.05, and 0.20 respectively.Conclusion The evaluation system reflects the clinical cha-racteristics of charge nurses more comprehensively from different perspectives. It reflects the current characteristics of core competency; it is in accord with the developments and requirements of nursing science.
