职业价值观与绩效:薪酬与晋升政治知觉的中介作用研究——国有企业员工在改革中的思想变迁与利益较量 被引量:6

Compensation and Promotion Perceptions of Organizational Politics(CPOPS)——As a Mediator of the Relationship Between Work Value and Performance

摘要 随着国有企业改革进程的推进,利益在进行重新整合,为了在利益较量中特别是薪酬、晋升等方面利益不受损,员工会运用正当或灰色手段进行政治行为,其他员工对这种政治行为的知觉便是薪酬与晋升政治知觉。同时,国有企业员工的职业价值观随着国有企业改制、员工身份置换等变革不断发生变迁,根据认知一致理论,这些职业信念会影响着工作行为如绩效。然而,薪酬与晋升政治知觉作为一种无法规避的环境知觉是否让员工们职业信念的实现受到影响,进而影响着员工绩效?本研究基于资源保存理论,对国有企业员工薪酬与晋升政治知觉、职业价值观与绩效的关系进行了实证研究。研究发现,国有企业员工职业价值观对关系绩效有显著正向影响。同时,加入薪酬与晋升政治知觉变量,我们还发现,薪酬与晋升政治知觉对职业价值观与关系绩效关系起部分中介作用。在此基础上,对国有企业人才体制改革提出一些政策建议。 Along with the reform of state-owned enterprises (SOE) , the interest was integrated. In order to benefit from reform, especially salary and promotion, employee use organizational politics behavior. Therefore, CPOPS as a kind of environmental perception is unable to avoid. So the influence of work value to performance might be deviated because of CPOPS. Based on conservation of resources theory, we study the medium effects of CPOPS on work value and performance. We find that CPOPS has the mediating effects on work value and performance. On this basis, the system reform of state-owned enterprises, some policy advice is suggested.
