摘要
目的:探索建立针对青年医师培养的激励机制,以提高青年医师的工作积极性。方法:选取上海市各级医院16所共672名45岁以下青年医师进行问卷调查,并对其中75人进行焦点组访谈。结果:青年医师对于收入以及工作风险和执业环境等方面感到较不满意,各项激励因素中最为看重的是个人发展空间和收入的提高。结论:医院要进一步合理薪酬分配制度,根据青年医师的需求,建立和完善个性化激励体系。
Objectives: Establish incentive mechanism for young physicians to improve their working enthusiasm. Methods: 672 young physicians under 45 years from 16 hospitals in Shanghai were selected to have a questimmaire, and 75 of them were interviewed as well. Results: Young physicians are less satisfied with income, professional risk and working environment. The most motivated factors are valued personal growth and increase of their salary. Conclusions: According to the needs of young physicians, hospitals should establish a reasonable distribution system and individual incentive system.
