各层次医护人员对文职护士绩效评价的差异性 被引量:2

摘要 目的建立健全部队医院非现役文职护士管理机制。方法针对护理工作的连续性、协同性的特点,从行为表现评价入手,以绩效考核为理论依据,对2007-2009年医院聘用的84名非现役文职护士(下称文职护士)进行综合评价,并将各类人员的测评结果进行差异性分析。结果不同类别人员对文职护士绩效评价不同,其中文职护士自评成绩明显较他评成绩高,管理岗位人员对文职护士绩效评价低于非管理组,医疗组和护理组对文职人员的绩效评价差异无统计学意义。结论要综合反映文职护士的绩效业绩,需要从多角度全方位进行评价;同时,绩效评价反映出文职护士自身存在着一些倾向性问题,提示应从个人角度和管理者的角度进一步改进。 Objective To establish a sound management system for non-commissioned civilian nurses.Methods A comprehensive evaluation was conducted on 84 non-commissioned civilian nurses employed from 2007 to 2009 on the behavioral evaluation based on the theoretical evidence of performance assessment and in the light of features of continuing and coordinated nursing.Results The performance assessments varied among different categories of civilian nurses.The scores of self-assessments of civilian nurses were significantly higher than those of peer assessments.The scores of performance assessments on civilian nurses by personals with administrative positions were lower than those of personals with non-administrative positions.No significant difference was observed in performance assessments on civilian nurses by medical and nursing personals.Conclusion The performance of civilian nurses should be assessed comprehensively from a multiple perspective and omni directions.The performance assessments can also reflect certain tendencies in civilian nurses,which require further improvement from the perspective of individuals and administrators.
