摘要
目的了解不同编制和不同年龄护士对非经济薪酬的认识和需求。方法采用不同编制和不同年龄护士非经济薪酬需求量表对718名护士进行调查。结果护士对非经济薪酬的需求迫切,在编护士对非经济薪酬的需求平均得分为(4.01±0.39)分,合同制护士为(4.23±0.47)分,两者比较,t=-6.82,差异具有统计学意义(P<0.01)。不同年龄段护士对非经济薪酬需求比较,差异具有统计学意义(均P<0.01),25岁以下护士在有趣性活动、获得社会尊重、友谊关怀中得分较高;26-35岁护士则在获得社会尊重、职业发展机会、进修培训中得分较高;36-55岁护士倾向于获得社会尊重与友谊关怀。结论管理者应从组织层面、护士个体发展层面以及护理管理和制度上对护士非经济薪酬需求给予重视、关注和支持,使非经济薪酬发挥其独特的激励作用,以提高护士工作的积极性和主动性。
Objective To investigate the recognitions and demands for noneconomic compensation of the nurses from different ranks and of different ages.Methods 718 nurses from different ranks and of different ages involved the investigation by a self-designed noneconomic compensation scale.Results The noneconomic compensation needs of nurses were urgent.The average score among all the items related to noneconomic compensation was(4.01 ± 0.39) among the permanent nurses,which was significantly higher that the average score of(4.23 ± 0.47) among the contracted nurses(P 0.01).Those of less than 25 years were high scored in terms of interesting activities,gaining social respect and friendship,those aged between 26-35 years in terms of chance for vocational development,sense of achievements and continuing education,and those aged between 36-55 years in terms of gaining social respect and friendship.The differences among the three age groups were significant(P 0.01).Conclusion The administrators should give enough concern on the noneconomic compensation of nurses so as to improve their incentive and initiative.
