摘要
目的提炼总结上海市社区卫生服务中心管理人才的胜任力特征。方法根据麦克利兰胜任力特征辞典,考察上海市9家社区卫生服务中心,采用行为事件访谈法和问卷调查法,调研社区卫生管理人才的胜任力。结果上海市社区卫生管理人才胜任力特征由领导风格、人格魅力、政策理解力、协调与沟通能力、业务与管理的创新能力以及服务意识6个特征族构成。结论前三个胜任力特征族具有内在性,需要长期积累,很难通过短期培训达成;后三个胜任力特征族可以通过管理技能培训和岗位训练获得,是社区卫生服务中心管理人才培训的重要方面。
Objective To extract the competency character from the managerial talents of community health service in Shanghai.Methods Questionnaire Survey and Behavioral Event Interviewing were conducted in nine community health services centers for investigating the typical competency of the managerial talents according to the methodology of McClelland′s Competency Dictionary.Results There were 6 competency character clusters of the managerial talents to be Abstracted by statistical analysis,including style of leadership,personality charm,political acuity,good communication and coordination skill,innovation ability of profession and management,and service awareness.Conclusion The first 3 competency character clusters,with their inner nature,need to be communicated for a long period of time.While the last 3 are the important respects in training for the managerial talents in community health service,for they can be obtained by training on management skill and on the job.
