边疆部队医院护理人力资源的合理配置及使用

摘要 我院地处边疆少数民族地区,经济欠发达,护理人员来源不足、保留难、流动性大、成分新、岗前培训不规范、岗位训练培养难度大等问题,长期以来一直困扰着我院护理工作发展与质量提升。经过实践,笔者认为,立足现有条件,通过改善护理职业环境,加强聘用护士流失的风险管理;加强护士长队伍培养,充分发挥管理的职能和效益;改变传统排班模式,合理安排工作流程;完善护理支持系统,减少护士非专业工作时间等方法能缓解护理人力资源的压力,有效提高和改善服务质量。 Our hospital lies in remote undeveloped region inhabited by minority ethnic groups.Nurses' development and quality have been limited for a long time by problems as following:lack of trained nurse,difficulty of reserve of talents,frequent undertake transfer of personnel,more unskilled operative,low standard of pre-service training and a sea of troubles of in-service training.According to practicing for years,the writer advises to improve current situation by means of:improving nurses' working condition,enhancing risk management of employed nurses' leaving job,changing former duty mode,arrange working procedure reasonably,developing nurse supporting system and relieving nurse human resource pressure,such as reducing non-professional works and improving the service quality.
