临床护士工作满意度、组织承诺与离职倾向的调查 被引量:11

Study of the Relationship between Job Satisfaction,Organizational Commitment and Turnover Intention of Nursing Staff

摘要 目的探讨临床护士工作满意度、组织承诺和离职倾向三者之间的关系,找出影响临床护士离职的关键因素,为临床制定护理人力资源管理的相关措施提供依据。方法采用问卷调查法,对深圳市3家综合医院的临床护士进行工作满意度、组织承诺与离职倾向的问卷调查。结果临床护士工作满意度、组织承诺、离职倾向两两之间存在显著的线性关系(P均<0.001);工作满意度与组织承诺间呈显著的正相关;离职倾向与工作满意度及组织承诺间呈显著的负相关。回归分析结果显示:外在满意度、感情承诺、理想承诺和规范承诺能联合解释离职倾向总变异量的43.1%,其中,外在满意度对离职倾向的影响最大。结论工作满意度、组织承诺作为影响离职率的一个重要方面,护理管理者应该采取各种措施提高临床护士的工作满意度;同时注重责任感和归属感的培养,提高护理人员对医院和工作的认同感,达到降低离职率、稳定护理队伍的目的 。 Objective To study the relationship between job satisfaction,organization commitment and turnover intention of clinical nurse,and find out the key factor which effecting the clinical nurse quit for clinical nursing and human resource management.Methods By questionnaire,the clinical nurse job satisfaction,organization commitment,turnover intention in three general hospitals of Shenzhen were investigated.Results The significant linear relationship existed between job satisfaction,organization commitment and turnover intention in clinical nurse;job satisfaction and organizational commitment was positively correlated;quit tendency and job satisfaction or organizational commitment was negatively related.Regression analysis results showed:external satisfaction,emotional commitment,ideal commitment and normative commitment can explain the quit tendency of the total variance in 43.1 percent,among them,the external satisfaction influenced quit tendency the most.Conclusion Job satisfaction and organization commitment as the important aspect influenced the turnover rate,nursing managers should take all kinds of measures to improve the job satisfaction of clinical nurse;at the same time,take attention to the cultivation of sense of responsibility and the sense of belonging,enhance nursing staff sense of identity to the hospital and work,reduce turnover rate,and stabilize nursing staff purpose.
