摘要
员工对团队薪酬分配的公平感是影响团队薪酬激励效果的重要因素。采用一个2×2的模拟情境实验,对团队薪酬的两个关键特征(分配规则和激励强度)对员工团队薪酬分配公平感的影响进行了验证。结果表明:公平分配情境下被试的团队薪酬分配公平感显著高于平均分配情景下,激励强度对平均分配规则下的团队薪酬分配公平感具有显著的反向调节作用。最后对研究的理论和实践意义做了探讨,并提出了未来的研究方向。
The purpose of this paper is to examine the effects of two key team - based pay characteristics ( namely reward allocation rules and incentive intensity) on the distributive justice perception of team -based reward in task -interdepend- ent teams. In a scenario experiment, a 2 ~ 2 completely randomized design was employed. Relative to equality reward allo- cation, equity reward allocation is found to be associated with significantly higher distributive justice perceptions of team - based reward. Incentive intensity negatively moderates the effects of equality reward allocation ( but not the equity reward allocation) on the distributive justice perception of team - based reward. The theoretical and practical implications of this research are discussed, and research orientation is provided finally.
