摘要
日益复杂的组织结构和需要团队协作的工作关系,要求组织具有较高的人际信任。组织中人际信任主要包括员工与同事、直接主管和高管的信任以及主管对员工的信任。在人际信任的前因变量中,完备的契约与高品质的LMX会降低其不确定性,促进员工与管理者之间的信任,而组织政治行为会降低组织中的人际信任。良好的组织公民行为能够促进组织中人际信任的发展。在后果变量中,已形成的人际信任会影响组织的工作绩效和工作满意度等。
In recent years, both the practice and the academic have highlighted the point that the interpersonal trust can enhance the development of the organization. The increasing complexity of the organizational structure and the need for uni- ty and solidarity require much higher interpersonal trust. By reviewing the previous studies, we can comprehend that inter- personal trust includes trust between colleagues, employees and immediate supervisors, trust between internal workers and the highest executive directors, including the trust between managers and their employees. In the antecedent variables, complete contracts and high - quality leader - member exchange (LMX) may reduce the uncertainty of each other and pro- mote the trust between employees and managers. The political actions in organization can reduce the interpersonal trust in organizations. The better the organizational citizenship behaviors are, the more contributions to the development of interper- sonal trust they do. In consequences of variables, interpersonal trust which have been formed can have a good effect on the work performance and job satisfaction in organizations and so on.
