摘要
心理契约违背是组织雇佣关系良好程度的一个重要信号,对员工组织公民行为有着许多负面影响。本文首先通过文献研究提出假设,认为上级支持感是心理契约违背影响组织公民行为的中介变量。然后通过对16家企业的225名员工的问卷调查,实证检验了心理契约违背、上级支持感和组织公民行为之间的关系,结果发现:(1)心理契约违背对上级支持感存在显著负面影响;(2)上级支持感在关系型契约违背与员工组织认同公民行为的关系中起着中介作用;(3)交易型契约违背对组织公民行为不存在影响。
Psychological contract violation(PCV) is an important sign of employment relation,and negatively affects employee's organizational citizenship behaviors(OCB).Based on the review of literatures,the present study proposes that perceived supervisor support(PSS) mediates the relationship between PCV and OCB.225 samples from 16 enterprises are analyzed,the results indicate that:(1) PCV negatively affects PSS significantly,(2) PSS mediates the relationship between relational PCV and organizational identification,(3) transaction PCV does not affect any dimensions of OCB.
