摘要
目的探讨结构性授权和组织承诺对护士工作满意度的影响。方法 采用问卷调查法,抽取连云港市2家三级综合性医院的272名临床护士作为调查对象,采用工作效能条件问卷、组织承诺量表和明尼苏达满意度问卷分析三者间关系。结果结构性授权、组织承诺与护士工作满意度呈显著正相关,结构性授权可以通过支持权力、资源权力、正式授权和非正式授权4个因素调节组织承诺与护士工作满意的关系。结论护理管理者应加强对组织承诺的关注,并采取有效的结构性授权措施,提高护士工作满意度。
Objective To investigate the impact of structural empowerment and organizational commitment on nurse's job satisfaction.Method A total of 272 clinical nurses were investigated with Work Effectiveness Questionnaire-II(CWEQ-II),Organizational Commitment Questionnaire and Minnesota Satisfaction Questionnaire.Results The structural empowerment and organizational commitment were positively correlated with nurse's job satisfaction.Structural empowerment could modulate the relationship between organizational commitment and job satisfaction through the four factors of support power,resource power,formal power and informal power.Conclusion Nursing manager should pay attention to nurse's organizational commitment and take actions to improve nurses' structural empowerment,and to increase nurses' job satisfaction.
