摘要
研究旨在发现组织支持感和领导-成员交换对工作结果变量的影响,探求组织支持感对领导-成员交换与工作行为变量(组织公民行为、工作绩效)间关系的调节作用。研究者从三个科研单位收集了320份科研工作人员的问卷,并对主管和科研工作者的数据进行了配对。层级回归发现组织支持感对组织公民行为及工作绩效有预测作用,并在领导-成员交换与有利个人的组织公民行为、工作绩效间的关系中具有调节作用。
High turnover rate has become a serious issue for different types of organizations. The current study aims to explore the relationship among perceived organizational support (POS), leader-member exchange (LMX) as well as other typical outcome variables including organizational citizenship behaviors (OCB) and job performance. Three hundred and twenty responses (56% male, 44% female) were collected from 3 different research institutes. Ratings for in-role performance and OCB were collected from supervisors. Codes were assigned prior to on-site data collection to ensure the match of data from employees and that of their supervisors. Perceived organizational support was found to positively correlated to leader-member exchange. Data analysis found that POS positively affect two constructs of OCB: OCBI and OCBO. As a moderator, POS strengthened the positive relation between LMX and OCBI as well as job performance.
