摘要
以知识密集型服务业中的新服务开发人员作为研究对象,对客户需求变化对员工创新行为影响机制进行了研究。使用88家企业245名员工的面访数据,通过验证式因子分析建立了测量员工创新行为、客户需求变化、工作挑战性、员工自治和员工外部联系变量的测量量表,构建了研究客户需求变化对员工创新行为影响机制的结构方程模型。研究结果显示,客户需求变化不对员工创新行为产生直接影响,而是通过提高工作挑战性,激发员工作自治和促进员工外部联系等中介变量,间接影响员工创新行为。
The present investigation examined empirically how variation in demand influences innovative behavior of employee in knowledge intensive business service. Data were collected from 245 employees from 88 knowledge intensive business service firms. After using confirmatory factor analysis to estimate measurement models for each scale, we employ structural equations model to analyze how variation in demand influences innovative behavior of employee. Results indicated that variation in demand do not have direct influence on innovative behavior of employees, but influence it through job challenge, autonomy and external contacts.
