边疆民族地区高校教师工作满意度的结构与现状 被引量:1

摘要 目的探讨边疆民族地区高校教师工作满意度的测评结构与现状。方法依照问卷编制原理,考证了自编问卷的测量结构及其心理测量特性,然后以此为工具对276名高校教师的工作满意度进行测评。结果自编《高校教师工作满意度问卷》内部一致性系数α为0.93,Speanran、Brown分半系数为0.91。高校教师工作满意度的总均分和总体满意度均分高于选项理论中值3分(t=10.26、11.08,P<0.01),工作满意度前3位依次是组织归属、学校认同、同事关系,后3位依次是工作效能、工作环境、管理实效,且均小于选项理论中值3分。高校教师工作满意度在不同教龄、不同职称、是否担任行政职务方面的差异有统计学意义(P<0.05)。结论自编《高校教师工作满意度问卷》具有较好的信度和构想效度,可用以测评高校教师的工作满意度。总体上,高校教师工作满意度处于中等以上水平,组织归属、学校认同、同事关系的满意度较高,工作效能、工作环境、管理实效的满意度较低。高校教师工作满意度少部分因子受性别、婚姻状况、省份的影响,而与教龄、职称、职务变量与多数工作满意度因子关系密切。 Objective To explore the evaluation system and status quo of job satisfaction of college teachers in ethnic frontier regions.Method The measurement system and psychometric properties of the self-designed questionnaire were researched on the basis of questionnaire development theory,and the job satisfaction of 276 college teachers was investigated by this questionnaire.Results The coefficientαof internal consistency of the self-designed questionnaire of job satisfaction in college teachers was 0.93,and Speanran and Brown split-half coefficient was 0.91.The average values of job satisfaction and overall satisfaction of college teachers were higher than the mean value of option theory for 3 points(t=10.26,11.08,P〈0.01).The first three dimensions of job satisfaction were sense of belonging,identity of school and relationship with peers.The last 3 were efficacy of work,condition of work and management effectiveness,and they were lower than the mean value of option theory(3 points).The differences of job satisfaction of college teachers in different age of teaching and professional title and whether serving at administrative posts or not were statistically significant(P〈0.05).Conclusion The self-designed questionnaire of job satisfaction in college teachers is of good reliability and construct validity,and it can be used to measure the job satisfaction of college teachers.Generally,job satisfaction of college teachers is at medium or over medium level.The satisfaction of sense of belonging,identity of school and relationship with peers is comparatively high;it is comparatively low in the dimensions of efficacy of work,condition of work and management effectiveness.Small parts of job satisfaction of college teachers are influenced by gender,marriage and province;majority of factors of job satisfaction is closely related to age of teaching,professional title and variable of position.
