护士长工作倦怠与工作压力及组织支持感的相关性研究 被引量:7

ANALYSIS OF THE CORRELATION OF JOB BURNOUT WITH WORK-RELATED STRESSORS AND PERCEIVED ORGANIZATIONAL SUPPORT OF HEAD NURSES

摘要 目的探讨护士长工作倦怠感、工作压力源及组织支持感的水平及其之间的关系。方法采用问卷调查法,调查了深圳市宝安区5家综合医院的120名护士长的工作倦怠感、工作压力源、组织支持感及其之间的相互关系。结果护士长的工作压力为较高水平,其首要工作压力为工作量及时间分配方面,最大压力源为担心工作中出现差错事故和工作量太大,护士长情绪衰竭、工作冷漠感与工作无成就感均为高度;护士长的工作压力与情绪衰竭和工作冷漠感呈正相关,与工作无成就感相关性不大;护士长组织支持感较低,组织支持感和工作倦怠呈负相关。结论护士长的工作倦怠感严重,并受工作压力及组织支持感影响,建议关注护士长工作倦怠的主要影响因素,针对压力源采取措施减轻压力,提高护士长组织支持感,有利于减轻工作倦怠,提高工作绩效。 Objective To investigate the work related stressors,the level of burnout and the perceived organizational support of head nurses,and to find out the relationship of them. Methods The burnout,work stress,perceived organizational support of one hundred and twenty head nurses and the relationship were investigated in five hospitals in Shenzhen Baoan with questionnaires and interview. Results The work stress of head nurses was in the high level.The main work stress of head nurses came from workload and time distribution.The most important stressor was worrying about the working errors and workload is too big.The emotion exhaustion and decreased personal accomplishment and depersonalization of head nurses were in the high level.This study showed that the work stress was positively related to emotion exhaustion and depersonalization but was not related to personal accomplishment.The perceived organizational support of head nurses was in the lower level.Perceived organizational support influence the burnout of head nurses passively. Conclusion The level of burnout of head nurses was relatively high.It was influenced by work related stress and perceived organizational support.It is suggested to pay more attention to the cause of stress,intensify the education of head nurses,including management knowledge,psychological knowledge and professional knowledge,and enhance the perceived organizational support.
