摘要
目的 了解乌鲁木齐地区疾病预防控制队伍的组织承诺现况,分析组织承诺对疾病控制人员离职倾向的影响因素。方法采用自编的《新疆卫生系统人员组织承诺调查问卷》对乌鲁木齐地区疾病控制人员进行调查分析。结果 (1)乌鲁木齐市疾病预防控制队伍整体组织承诺得分为(70.61±10.650)分;(2)组织承诺3个维度均与离职倾向呈负相关,进一步回归分析发现持续承诺是影响离职倾向的最重要因素;(3)疾病控制队伍的组织承诺水平除在职称、年龄方面存在统计学差异外(P<0.05),在性别、婚姻、族别、职务等变量上均无统计学差别。结论 (1)乌鲁木齐市疾病预防控制队伍的组织承诺水平总体上较高,员工队伍稳定性较强。(2)提高疾病控制队伍员工的持续承诺水平,是降低离职倾向的重要措施之一。(3)组织承诺水平在个人特征变量上存在一定差异,管理者要认真分析员工离职倾向的相关因素并采取措施以降低离职意愿和离职率。
Objective Based on status quo of organization commitment of disease prevention staff,this article tries to analyze the influencing factors on demission will of disease prevention staff by organization commitment.Methods It surveys and analyzes disease prevention staff in Urumqi with the employment of questionaire called Organization Commitment Questionaire on Health Personnel in Xinjiang.Results It turns out some survey results: firstly,the score of organization commitment of disease prevention staff is(70.61±10.650);secondly,three dimensions of organization commitment are all negatively correlated with demission will and continuous commitment is the most important influencing factor through regression analysis;thirdly,organization commitment level of disease prevention staff is different in respect of professional title and age(P0.05) but the same in variants like gender,marriage,ethnic and position.Conclusion Three conclusions are drawn out: firstly,the general level of organization commitment is high and staff troop is stable;next,one of the important treasures to reduce demission will is to improve the continuous commitment level of disease prevent staff;finally,organization commitment level differs in accordance with individual character variant,so manager need to analyze specific related factors to reduce demission will and demission ratio.
