基于个人—环境匹配理论的边界管理与工作家庭界面研究 被引量:38

摘要 我国经济快速发展使得工作家庭平衡问题浮出水面。工作和家庭是人们生活中的两个重要领域,对工作和家庭两个领域的边界管理存在个体偏好和组织供给的差异。本研究基于个人—环境匹配理论,应用潜变量匹配模型的方法验证了个体和组织在工作家庭边界管理风格上的匹配与工作家庭冲突和促进之间的关系。结果显示,匹配有利于个体的工作家庭相互促进,不匹配将导致工作家庭的冲突。基于上述研究结果,本研究提出了相应的人力资源管理建议,旨在帮助员工提高工作生活质量以及对组织绩效的贡献。 The rapid development of Chinese economy forces us to consider the problem of work-family balance.Work and family balance become an increasingly important problem in our life.Work and family are two important domains of individual's life.There are differences between individual preference and organization supply in boundary management of work and family domain.Using person-environment fit theory,this study tests the relation between fit of individual preference to manage work and family domain and organization supply to manage work and family domain and workfamily conflict/facilitation.Data were obtained from a sample of 556 fulltime employees from different organizations in different industries.According to latent congruence modeling,the results suggest that fit is negatively related to work-to-family conflict and family-to-work conflict,and positively related to work-to-family facilitation.This suggests that the fit between employees' preferences for segmenting their work domain from their family domain and what their employers' work environment allowed would be associated with lower their perception of work-to-family conflict and family-to-work conflict,and higher work-to-family facilitation.The primary theoretical contribution of this study is that(1) it adopts a person-environment fit approach in testing the linkage between fit of individual's work-family boundary management preference and their organization's boundary management supply and workfamily interface,to integrate the interaction effect of individual and environment variable,(2) it examines the positive(facilitation) and negative(conflict) relation of work and family interface in the same model to enrich the understanding of work and family relationship,(3) it adopts a new approach to the assessment of personenvironment fit,latent congruence modeling,that is well suited for the examination of fit issues in work-family research.The promotion practices of human resource management are also discussed to enhance employees' quality of life as well as their contributions to organizational performance.The article closes with limitation and suggestions for further work.
