摘要
在团队研究领域,团队氛围被视为影响团队绩效的重要输入变量。然而,团队氛围对团队冲突及团队绩效的影响机制很少有研究涉及。通过对164个团队的团队氛围、团队冲突和团队绩效的实证研究,发现团队氛围对冲突和团队绩效的影响显著。信任和认同程度高的团队氛围会减少关系冲突、增加任务冲突,进而导致团队绩效的提高;开放性高的团队氛围与关系冲突显著负相关。本文的研究结果对于企业管理人员通过营造合适的团队氛围发挥任务冲突的积极作用,降低关系冲突的消极影响,持续改进团队绩效有一定的启示。
In the field of team research,team climate is regarded as one of the most important input variables that influence team performance.However,few studies have involved in the mechanism of team climate on team performance.With a sample of 164 teams,this study examines the relationship among team climate,team conflict,and team performance.We find that the interaction of team climate has significantly impact on team conflict and team performance.Higher trust and sense of identify leads to less relationship-conflict and more task-conflict,and then leads to better performance;we also find that there is significantly negative correlation between openness of team climate and relationship-conflict.Our findings show contribution to provide inspiration for team managers building good team climate in order to exert the positive effects of task-conflict,to eliminate the negative effects of relationship-conflict and to continually improve team performance.
