护士工作家庭冲突、社会支持与组织承诺调查与分析 被引量:15

Survey and analysis of social support and organizational commitment for nurses work-family conflict

摘要 目的了解护士工作家庭冲突、社会支持与组织承诺的现状及三者的关系,探讨社会支持在工作家庭冲突与组织承诺的关系中是否起中介作用。方法采用工作家庭冲突量表、社会支持量表及组织承诺量表,对天津市三所三级甲等医院的450名护士进行问卷调查。结果护士工作家庭冲突得分(53.10±11.19)分,社会支持得分(40.89±6.90)分,处于中等水平;组织承诺得分(46.73±6.34)分,处于中等偏下水平,且感情承诺高于持续承诺和规范承诺;护士工作家庭冲突、社会支持与组织承诺差异有显著意义(P<0.01),社会支持在两者作用中起部分中介作用。结论护理管理者应关注护士工作家庭冲突、社会支持对组织承诺的作用,采取针对性措施,降低工作家庭冲突,为护士提供支持,提高组织承诺。
