抑制性进言、冲突类型与企业绩效的关系研究

摘要 抑制性进言是下级向上级提出的不同意见,甚至反对意见。尽管下级为谋求表面和谐不愿提出抑制性进言,但它是制定科学决策的宝贵资源。进言提出后要转化为现实绩效,还取决于对进言产生的冲突的管理有效性。抑制性进言确实对企业绩效具有显著的正向影响,更多反面或修正意见可提高前期决策的科学性。同时发现,合作式冲突和对抗式冲突都会显著正向调节抑制性进言与企业绩效的关系,进一步放大抑制性进言的积极作用,更高效地转化为绩效。还发现,让步式冲突是一种消极的冲突类型,其对抑制性进言与企业绩效的关系具有负向调节作用。结论要求管理者强化对合作式冲突或对抗式冲突氛围的塑造,激发下属提出自己的意见,释放出抑制性进言的绩效改善作用。
