摘要
目的探讨住院医师组织公平感和工作满意度关系。方法采用组织公平感和明尼苏达工作满意度问卷对西安市某三级甲等医院188名住院医师进行调查。结果该医院住院医师的工作满意度处于中等偏高水平;学历、人员类别对工作满意度有影响(P〈0.01);组织公平感与工作满意度有显著正相关(r=0.469~0.737,P〈0.01),程序公平、领导公平和信息公平对工作满意度3维度均有较强的预测作用(P〈0.001),分配公平仅对外部满意度有预测作用(P〈0.001);组织公平感对外部满意度的预测效果强于对内部满意度的预测。结论应结合人口学特征采取针对性措施,提高医院的组织公平性,进而提高住院医师工作满意度。
Objective To explore the relationship between organizational justice and job satisfaction of resident doctors. Methods Questionnaires were used for data gathering and 188 resident doctors participated. Results The job satisfaction of resident doctors was in comparatively high level, educational background and category were important factors which influenced resident doctor s' job satisfaction(r= 0. 469-0. 737 ,P〈0.01). There was significantly positive relationship between organizational justice and job satisfaction (P〈0. 001 ). Procedural justice,leader justice and information justice perceptions positively predicted three dimensions of job satisfaction (P〈0. 001),and distributive justice perception had prediction function on exterior satisfaction (P〈0. 001 ). Compared to interior satisfaction ,exterior satisfaction could be better forecast by organizational justice. Conclusion Effective measures combined with demographic characteristics are recommended to improving resident doctor s' organizational justice perception and job satisfaction.
