摘要
目的探讨能有效调动护士积极性,提高优质护理服务质量和效率的护理绩效考核方法。方法建立基于护士分管病人、以护士个体临床护理工作数量和护理服务质量为主导的护士综合绩效考核方案,其中恒量指标(职称系数与级别系数)占20%~40%,主要反映护士个体的能级;变量指标(护理工作数量、质量及满意度)占60%~80%,主要反映护士个体的工作数量及质量。在各护理单元对护士的绩效分配考核中应用。结果该护理绩效考核方案能体现能级对应、多劳多得、优劳优得、以病人为中心,并向苦脏累岗位倾斜。结论基于护士分管别人的护理绩效考核方案适应责任制整体护理需求,能有效提高护士整体护理能力,提高优质护理效率,提高护理服务满意率。
Objective To explore a comprehensive and practical performance evaluation system for nurses aimed at motivating nurses' working enthusiasm and improving nursing quality. Methods A comprehensive performance evaluation system based on workload and nursing quality was implemented in each nursing unit. In the system, constant indexes including nurses' professional title and rank accounted for 20% to 40%, and variable indexes including workload, nursing quality and patients' satisfaction for 60% to 80%. Results The evaluation system demonstrated the principle of more pay for more work and it was patient-oriented. Conclusion The comprehensive and practical performance evaluation system for nurses satisfies the need of responsibility-based holistic nursing and it is effective for the improvement of nursing quality and makes patients' more satisfied.
