军队医院护士长培养路径的实施效果

Application and effects of training pathway of head nurses in a military hospital

目的探讨军队医院护士长选拔培养的有效路径。方法将2003年至2007年竞聘上岗的33名护士长设为对照组,按照医院规范化培训要求进行培训;将2008年至2010年竞聘上岗的16名护士长设为实验组,在规范化培训要求的基础上按自行设计的培养路径表接受培训,培训项目依次按医院、护理部、科室层面划分为3个层级、4个阶段、5种能力进行培养。结果按照360度考核法和目标管理法进行考核,经培养路径培训的护士长全部称职,优秀和称职率(100.00%)高于对照组(84.85%)(P<0.05)。任期考核结果显示,经培养路径培养的护士长,考核达标率(93.75%)高于对照组(60.61%)(P<0.05)。结论按照培养路径对新上岗的护士长进行培养,有助于提高考核达标率,提升日常管理能力,促进岗位能力的适应,有利于护士长队伍的建设。

Objective To explore the effective pathway of training head nurses in a military hospital. Methods A total of 49 head nurses were recruited from 2003 to 2010 from our hospital who acquired the position by competition. Among them,33 head nurses who acquired the position before 2007 were trained according to the hospital standardized training program and the other 16 head nurses acquiring the position after 2008 were trained aecording to the new program developed by our hospital in addition to the hospital standardized training program. According to the different levels of hospital, nursing department and specific department,these nurses were trained in 3 hierarchies,at 4 stages and in 5 capabilities. Results These head nurses were assessed according tn the methods of＂ management by objective （MBO） and 360 -degree appraisal. Results showed all head nurses were all excellent or competent（ 100.00% ） when they completed the training based on new program which was significantly higher than that in the control group （ 84.45 % ） （ P 〈 0.05 ）. In addition, examination in the tenure of office showed the proportion of head nurses reaching the pre - designed standard following training with new program （93.75 % ） was higher than that in the control group （60.61% ） （P 〈 0.05）. Conclusion The training pathway of head nurses developed by our hospital could increase the training efficiency and was beneficial for the development of new head nurses who would be highly competent for the position.
