传统价值观、上下属关系与员工沉默行为——一项本土文化情境下的实证探索 被引量:121

摘要 近年来,员工沉默行为这一议题逐渐引起学术界的关注和探讨。本研究基于个体特征与情境特征两个视角,采用问卷调查法考察集体主义倾向和个人传统性这两种中国传统价值观以及上下属关系(guanxi)对员工沉默行为的影响,并在此基础上应用特征激活理论,将这两个视角加以整合,检验上下属关系对传统价值观与沉默行为之间关系的调节作用。层次回归分析的结果表明:(1)员工的集体主义倾向对沉默行为具有显著的负向预测效果,员工的个人传统性对沉默行为具有显著的正向预测效果;(2)上下属关系质量对员工的沉默行为具有显著的负向预测效果,领导信任在其中起完全中介作用;(3)上下属关系对传统价值观与沉默行为之间的关系存在显著的调节效应。当上下属关系较强时,集体主义倾向和个人传统性与沉默行为之间的关系较弱。
