摘要
目的探索适合急诊护士的职业认同、工作满意度与离职倾向的作用方式模型。方法抽取辽宁省11所三级甲等医院急诊科的402名护士作为调查对象。应用职业认同量表、护士工作满意度量表和离职倾向量表进行调查,获得有效问卷346份。应用SPSS17.0和Lisrel8.7统计软件对结果进行分析。结果急诊护士职业认同与工作满意度9个维度呈显著正相关,与离职倾向呈显著负相关,工作满意度各维度与离职倾向呈显著负相关;急诊护士职业认同对离职倾向直接影响为-0.392,急诊护士工作满意度对离职倾向直接影响为-0.375,工作满意度在职业认同与离职倾向间的中介效应为-0.09。结论急诊护士职业认同直接影响离职倾向,同时通过工作满意度间接影响离职倾向。
Objective To explore the relationships among professional identification,job satisfaction and turnover intention of emergency room nurses. Methods Totally 346 emergency room nurses from 11 upper first-class hospitals in Liaoning province were investigated with Professional Identification Scale,Nurses’ Job Satisfaction Scale and Turnover Intention Scale. The data were analyzed by using SPSS 17.0 and Lisrel 8.8. Results The professional identification of emergency room nurses had positive correlations with the 9 dimensions of job satisfaction and had negative correlations with turnover intention. The total score and 9 dimensions of job satisfaction had negative correlations with turnover intention. The correlation coefficient between professional identification and turnover intention of emergency room nurses was -0.392. The correlation coefficient between job satisfaction and turnover intention was -0.375. The mediate effect of job satisfaction between professional identity and turnover intention was -0.09. Conclusion Professional identification is an excellent predictor of turnover intention. At the same time,job satisfaction plays partial mediate role in the relationship between professional identity and turnover intention.
