摘要
目的构建护士长管理冲突模型,为护士长的选拔培训提供依据。方法通过理论研究、质性访谈、小组会议,初步纳入护士长管理冲突的影响因素;选取并修订相应量化工具;采用整群抽样对上海市486名护士长进行实测。结果模型最终纳入护士长的情绪调节能力、识别他人情绪能力和整合、支配、妥协3种冲突处理型态;所建模型拟合度较好。结论护士长的情绪智力和冲突处理型态是护士长管理冲突的影响因素。
Objectives To construct a framework to evaluate the conflict-handling capacity of head nurses,and to provide reference for the selection and training of head nurses. Methods Theoretical research,qualitative interview,and expert meeting were adopted to select items influencing management conflict of head-nurse. Totally 486 head nurses were investigated with Emotional Intelligence Scale,The Rahim Organizational Conflict Inventory-II(ROCI-II) and Intragroup Conflict Scale(ICS). Results The conflict management model included regulation of emotion,identification of others' emotion and three conflict-handling styles:integrating,dominating and compromising. Conclusion The emotional intelligence and conflict-handling styles of head nurses influence their conflict management capacity.
