摘要
从权力分配格局、利益分配格局、信息动力学、契约完备性和组织成员自主性等五个不同的视角探讨组织结构对角色外行为和组织绩效的影响作用。并由此提出了一个新的理论模型,即将权力分配公平性、利益分配公平性、非决策类信息共享性、契约完备性和成员自主性共同作为"组织结构与角色外行为关系"的中介变量,而角色外行为又作为"组织结构与组织绩效关系"的中介变量的两阶段中介关系模型。这个理论模型为理解组织结构对组织成员行为和绩效的作用提供了新的视角,揭示了结构影响行为的若干个潜在的影响机制。
This paper explores the impact of organizational structure on extra-role behavior and performance from five different perspectives: power distribution structure,benefit distribution structure,information dynamics,completeness of contracts,and employee autonomy.Based on the discussion above is proposed a new theoretical model,i.e.,a two-phase mediation model in which fair power distribution,fair benefit distribution,non-decision-making information sharing,completeness of contracts and employee autonomy are integrated as mediator variables in the relationship between organizational structure and extra-role behavior and in which extra-role behavior acts as a mediator variable in the relationship between organizational structure and organizational performance.The two-phase model provides a new perspective to understand the effect of organizational structure on extra-role behavior and organizational performance and reveals some potential mechanisms for the structure ’s impact on behavior.
