摘要
以198名被试为研究对象,采用实验模拟的研究方法,探讨了突变情景下团队目标取向对适应性的影响作用,按照Lewin的变革三阶段模型,运用层次回归技术对数据进行了分析。研究结果表明:在突变情景下,团队的学习和绩效取向对团队适应性有积极的作用,而团队的回避取向对团队适应性有负向影响,团队成员的变革承诺在这一作用关系中有调节效应,变革承诺水平越高,学习取向和绩效取向对团队适应性的作用越强,回避取向的团队则没有发现类似的效应。在不同的变革阶段,团队目标取向对适应性的作用存在差异。
Taking 198 persons as the sample, the study examines the effect of team goal orientation on team adaptability in the context of episodic change based on Lewin' s three stages of change model. The result of hierarchical regression shows that in episodic change the team learning and performance orientation have positive effects on team adaptability and avoiding orientation has a negative impact on team adaptability. The change commitment of team members has moderating effects be- tween team learning orientation and adaptability as well as performance goal orientation. This effect is not found in avoiding orientation teams. Finally, team goal orientation has different impacts on team adaptability in different change stages.
