资源型企业年轻管理人才的成长路径

摘要 通过理论研究和实证研究相结合的研究方法,得到资源型企业年轻管理人才的成长路径特征。资源型企业年轻管理人才的成长大致可划分为3个阶段:见习阶段、实践阶段和定岗阶段,从参加工作到从事中层副职管理岗位,平均用时8.14年,从中层副职岗位到中层正职岗位平均用时3.8年,学历、性别、岗位均对人才的成长发展有一定的影响。本文提出加快年轻管理人才成长的措施建议主要是:打破传统人才选拔方式,不断改革和完善人才人事管理制度;加大年轻后备人才的使用力度,促进其快速成长成才;加大年轻管理人才选拔力度,优化人才队伍年龄结构。 By using theoretical and empirical research methods,the characteristics of the growing path of young management talent in the resource-based enterprises can be found.The growing path of the young management talent in the resource-based enterprises can be roughly divided into three periods: the probationary period,the practical period and the post-fixing period.It usually takes average 8.14 years from taking job to be engaged in the middle deputy management position,and it usually takes average 5.59 years from a mid-level deputy post to a mid-level chief post.All of the education,gender,and post have a certain impact on the growth and development of the talent.On the basis of analysis above,the suggestion and measures concerning accelerating growth of young talents will be put forward as following: to reform and perfect talent personnel management system continuously by breaking the traditional way of selecting talents;to promote the young talents to grow faster by making more use of reserved young talents;and to optimize talent team age structure by selecting more young management talents.
