摘要
目的:探讨护理工作环境与留职意愿的相关性,为提高护士留职意愿提供理论依据。方法:采用盖普洛工作场所调查问卷和护士留职意愿问卷,并通过方便抽样对3所综合医院的196名护士进行问卷调查。结果:护士留职意愿得分为(19.73±3.85)分;护理工作环境得分为(42.18±6.60)分。护士对工作环境认可度与其留职意愿呈正相关(P<0.01);在控制一般资料的影响下,护士对工作环境认可度是预测护士留职意愿的独立因素(P<0.001)。一般资料中护士的婚姻状况、工作年限、聘用方式、职称及所属单位均对护士的留职意愿产生影响(P<0.05)。结论:积极的工作环境有益于提升护士留职意愿水平,管理者应推动并促进护士积极参与护理工作环境建设。
Objectives: To explore the relationship between nursing working environment and nurses' intention to stay and to provide theory basis for improving nurses' intention to stay. Methods: A total of 200 nurses were recruited by convenience sampling from three general hospitals and were investigated with Nurses' Intention to Stay Questionnaire and Gallup Workplace Audit (GWA,Q12). Results: The mean scores of nurses' intention to stay and Q12 were 19.73±3.85 and 42.18±6.6, respectively. The nurses' satisfaction of working environment was positively correlated to Nurses' intention to sta (P〈0.01). Controlling the influences of the general information, the nurses' satisfaction of working environment was an independent factor to predict nurses' intention to stay (P〈 0.001). Some of the general information, such as marital status, working years, employment way, professional title and kinds of hospital, influenced nurses' intention to stay (P 〈0.05). Conclusion: Positive working environment is beneficial to improve nurses' intention to stay. Managers should promote and enhance nurses to participate actively in constructing nursing working environment.
