摘要
目的分析监狱干警职业倦怠与职业紧张的关系及职业倦怠的影响因素。方法采用整群抽样的方法对辽宁省3所监狱的干警进行问卷调查。运用单因素方差分析、Logistic回归及多元线性回归分析监狱干警职业倦怠的影响因素。结果监狱干警的付出-回报比与情绪衰竭(β=0.373,P<0.001)及消极怠慢(β=0.340,P<0.001)呈正相关,而与个人成就感(β=-0.117,P<0.001)呈负相关;过度负责与情绪衰竭(β=0.182,P<0.001)、消极怠慢(β=0.096,P=0.003)及个人成就感(β=0.190,P<0.001)均呈正相关。上夜班的监狱干警,其情绪衰竭的得分比不上夜班的干警高;对福利待遇满意的监狱干警情绪衰竭及消极怠慢维度比不满意的干警得分低。结论职业紧张、夜班及福利待遇的满意度是影响监狱干警职业倦怠的重要因素。监狱管理人员应根据此结果制定更科学的人力资源管理政策以预防或减少职业倦怠。
Objective To analyze the relationship between job burnout and occupational stress in prison policemen, and explore their influencing factors. Methods Stratified cluster sampling method and questionnaire were used in the investigation on the prison policemen from three prisons of Liaoning province, besides, oneway ANOVA, logistic regression and multiple linear regression analysis were performed to explore their influencing factors. Results The results showed that the effortreward ratio was positively associated with emotional exhaustion (β = 0. 373, P 〈 0. 001 ) and cynicism (β = 0. 340, P 〈 0. 001 ), but negatively associated with professional efficacy (β = 0. 117, P 〈 0. 001 ). While overcommitment was positively associated with emotional exhaustion (β = 0. 182, P 〈 0. 001 ), cynicism (β = 0. 096, P = 0. 003 ) and professional efficacy (β = 0.190, P 〈0. 001 ) , respectively. Additionally, those prison policemen who had shift work had higher scores in emotional ex haustion; those prison policemen who were satisfied with personal welfare and remuneration had lower scores on emotional ex haustion and cynicism. Conclusion The results" suggested that occupational stress, shift work and satisfaction degree on per sonal welfare and remuneration were the most important influencing factors of job burnout, therefore, the prison officer establish more scientific human resources management policies for preventing or reducing the job burnout of prison policemen on the basis of this study.
