摘要
研究采用PES(心理授权问卷)和JSS(员工满意度调查问卷)对某企业173名员工的心理授权和工作满意度进行了调查,以探讨员工的心理授权和工作满意度之间的关系。研究结果表明:(1)企业员工的心理授权水平偏低。(2)不同性别的员工在自我效能维度上有显著的差异性(P<0.01),男性高于女性;不同工作年限的员工在自我效能和自主性维度上具有显著的差异性(p值均小于0.01),随工作年限的增长呈逐渐提高的趋势;不同职位的员工在自我效能维度上有显著的差异性(P<0.01),管理人员的自我效能水平最高。而婚否、年龄在这四个维度上并没有差异性。(3)心理授权各维度与整体工作满意度及各维度都显著相关,但自我效能和上级满意度却是负相关。(4)心理授权是工作满意度的有效预测变量。
With a database of 173 employees' PES(Psychological Empowerment Survey) and JSS(Job Satisfaction Survey),this research examines the relationships between employees' psychological empowerment and job satisfaction.The results are as follows: First,the level of employees' psychological empowerment is a little low.Then,there is a significant difference in dimension of self-efficacy between opposite gender,and men perceived higher self-efficacy than women;Next,as for dimensions of self-efficacy and autonomy,there are also significant differences in different seniorities,and they will gradually increase with the growth of seniorities;there is another significant difference in self-efficacy dimension of employees in dissimilar positions,and managers perceived the highest level of such dimension.Next,the four dimensions of psychological empowerment are not only positively related to job satisfaction,and positively related to its' four dimensions.However,self-efficacy is negatively related to supervision satisfaction.Finally,psychological empowerment is an effective variable in predicating job satisfaction.
