摘要
组织创新是跨国企业在全球化竞争中获取优势的核心要素。作为回任母公司的关键员工,跨国母公司外派管理人员在执行海外派遣任务后所形成的领导力及其对跨国母公司绩效的影响备受关注。本文以上海地区中国跨国企业为例,对外派管理人员领导力对母公司组织创新的影响进行理论分析和实证检验。结果表明:外派管理人员领导力中的共启愿景维度对管理创新维度呈正向显著影响;领导力五个维度对技术创新均不存在显著的正向影响;外派管理人员领导力的使众人行维度对员工创造力有正向影响;员工创造力对组织创新中的管理创新维度有正向显著影响,但是对技术创新维度不存在显著影响;员工创造力对外派管理人员领导力与组织创新之间不存在中介作用。本文的研究为现阶段中国跨国经营企业在全球视角下科学认识、开发外派管理人员领导力,完善回任管理制度,促进母公司组织创新提供了决策依据。
Organization innovation is becoming the core strength in the globe competition. As the parent's key employees repatriates gradually have the leadership during they achieved the oversea assignments, and they can affected the MNCs' performance. This paper analyzed the influence of expatriate manager's leadership on the parent company innovation on the theoretically and empirically which regarded Shanghai's MNCs as the sample in China. The result suggested: Common vision dimension in the expatriate manager's leadership has the significant positive influence on management innovation; five dimensions of expatriate manager's leadership are not significant positive influence on technology innovation; inspiring with the employees dimension in the expatriate manager's leadership has the significant positive influence on employees' creativity; employees' creativity has the significant positive influence on the management innovation, but has not the significant influence on technology innovation; employees' creativity has not mediating influence between the expatriate manager's leadership and organization innovation. This study provided the policy and decision support for Shanghai's international operating corporate recognizing and develop the expatriate manager's leadership, managing the repatriates system and promoting the organization innovation.
